{"id":5030,"date":"2025-11-06T09:15:00","date_gmt":"2025-11-06T08:15:00","guid":{"rendered":"https:\/\/veramc.com\/?p=5030"},"modified":"2025-11-05T17:21:55","modified_gmt":"2025-11-05T16:21:55","slug":"registre-retributiu-igualtat-salarial","status":"publish","type":"post","link":"https:\/\/veramc.com\/ca\/registre-retributiu-igualtat-salarial\/","title":{"rendered":"El valor ocult del registre retributiu: una radiografia de la igualtat interna"},"content":{"rendered":"\n<h2 class=\"wp-block-heading\">El context: una obligaci\u00f3 que encara genera resist\u00e8ncies<\/h2>\n\n\n\n<p>Des de l\u2019entrada en vigor del <strong>Reial decret 902\/2020<\/strong>, totes les empreses estan obligades a tenir un <strong><a href=\"https:\/\/veramc.com\/ca\/registre-retributiu\/\">registre retributiu<\/a><\/strong> que inclogui tots els salaris, complements i percepcions extrasalarials, desglossats per sexe i per grup professional.<br>Tot i aix\u00f2, moltes empreses continuen veient aquesta obligaci\u00f3 com un <strong>pur tr\u00e0mit administratiu<\/strong> o com una \u201cpaperassa m\u00e9s\u201d del Pla d\u2019Igualtat.<\/p>\n\n\n\n<p>Per\u00f2 el registre no \u00e9s nom\u00e9s un document: \u00e9s una <strong>radiografia de la cultura retributiva<\/strong> de l\u2019empresa. I, ben utilitzat, pot convertir-se en una eina de gesti\u00f3 estrat\u00e8gica per detectar desequilibris, repensar criteris i refor\u00e7ar la transpar\u00e8ncia.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">El problema de fons: la desigualtat salarial persisteix<\/h2>\n\n\n\n<p>Tot i els aven\u00e7os, les dades continuen mostrant difer\u00e8ncies significatives entre el que cobren homes i dones. Segons les \u00faltimes dades de l\u2019Institut Nacional d\u2019Estad\u00edstica (INE), corresponents a l\u2019any 2023, el salari mitj\u00e0 anual de les dones va ser de 26.949,06 \u20ac, mentre que el dels homes va ser de 31.943,57 \u20ac, la qual cosa suposa una bretxa salarial del 15,7%.<\/p>\n\n\n\n<p><br>Aix\u00f2 no sempre respon a una discriminaci\u00f3 directa, sin\u00f3 a <strong>factors estructurals<\/strong>: segregaci\u00f3 vertical, major pres\u00e8ncia femenina en llocs menys valorats, menor acc\u00e9s a complements o primes, etc.<\/p>\n\n\n\n<p>El <a href=\"https:\/\/veramc.com\/ca\/registre-retributiu\/\">registre retributiu<\/a> \u00e9s una eina per <strong>fer visibles aquestes difer\u00e8ncies<\/strong> i obrir converses inc\u00f2modes per\u00f2 necess\u00e0ries:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Com es defineixen els criteris de complements o incentius?<\/li>\n\n\n\n<li>Hi ha transpar\u00e8ncia en les decisions salarials?<\/li>\n\n\n\n<li>Es revisen les difer\u00e8ncies detectades amb perspectiva de g\u00e8nere?<\/li>\n<\/ul>\n\n\n\n<h2 class=\"wp-block-heading\">Qu\u00e8 diferencia un registre \u201cper complir\u201d d\u2019un registre que genera canvi<\/h2>\n\n\n\n<p>Moltes empreses fan el registre perqu\u00e8 toca. Per\u00f2 nom\u00e9s algunes el converteixen en un instrument de transformaci\u00f3.<br>Un registre \u00fatil \u00e9s aquell que:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li><strong>Integra an\u00e0lisi qualitativa<\/strong>, no nom\u00e9s n\u00fameros. No es tracta de saber si hi ha un 10% de difer\u00e8ncia, sin\u00f3 de <strong>per qu\u00e8<\/strong>.<\/li>\n\n\n\n<li><strong>Comunica internament els resultats<\/strong> i obre espais de di\u00e0leg amb la representaci\u00f3 legal de les persones treballadores.<\/li>\n\n\n\n<li><strong>Es connecta amb el Pla d\u2019Igualtat<\/strong> i dona lloc a accions concretes (revisi\u00f3 de complements, actualitzaci\u00f3 de categories, revisi\u00f3 de procediments d\u2019avaluaci\u00f3 del rendiment).<\/li>\n\n\n\n<li><strong>S\u2019actualitza anualment amb mirada estrat\u00e8gica<\/strong>, no nom\u00e9s formal.<\/li>\n<\/ul>\n\n\n\n<p>Quan es fa aix\u00ed, el registre deixa de ser una obligaci\u00f3 per convertir-se en una <strong>eina de credibilitat<\/strong>: les empreses que parlen d\u2019igualtat han de demostrar-la tamb\u00e9 en les n\u00f2mines.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">La transpar\u00e8ncia salarial com a valor de futur<\/h2>\n\n\n\n<p>A escala europea, la tend\u00e8ncia \u00e9s clara: <strong>transpar\u00e8ncia retributiva obligat\u00f2ria<\/strong>. La nova <strong>Directiva europea (UE) 2023\/970<\/strong>, que s\u2019haur\u00e0 de transposar abans de juny de 2026, exigir\u00e0 a les empreses informar sobre salaris mitjans desglossats per g\u00e8nere, permetr\u00e0 que les persones treballadores coneguin el rang salarial dels llocs i imposar\u00e0 sancions si hi ha bretxa injustificada superior al 5%.<\/p>\n\n\n\n<p>Aix\u00f2 canviar\u00e0 el paradigma: les empreses ja no podran amagar les seves difer\u00e8ncies retributives, i la transpar\u00e8ncia ser\u00e0 un <strong>signe de qualitat i reputaci\u00f3<\/strong>.<br>Les que s\u2019hi avancin ara tindran avantatge competitiu, tant en marca d\u2019ocupador com en compliment normatiu.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">I ara qu\u00e8 poden fer les empreses?<\/h2>\n\n\n\n<p>Et proposo tres l\u00ednies d\u2019acci\u00f3 per convertir el registre en un motor d\u2019igualtat:<\/p>\n\n\n\n<p><strong>a) Revisar dades amb rigor i context<\/strong><br>No n\u2019hi ha prou amb calcular mitjanes: cal entendre les causes. Analitzar categories, antiguitat, jornades parcials, tipologia de contracte i assignaci\u00f3 de complements.<\/p>\n\n\n\n<p><strong>b) Enlla\u00e7ar el registre amb pol\u00edtiques de gesti\u00f3 del talent<\/strong><br>Formaci\u00f3, promoci\u00f3 i sistemes d\u2019avaluaci\u00f3 del rendiment han d\u2019estar revisats des de la perspectiva de g\u00e8nere. Si no, la bretxa es reprodueix any rere any.<\/p>\n\n\n\n<p><strong>c) Comunicar amb valentia i transpar\u00e8ncia<\/strong><br>Explicar als equips qu\u00e8 s\u2019ha detectat, quines accions es faran i quin \u00e9s el comprom\u00eds de la direcci\u00f3. La transpar\u00e8ncia genera confian\u00e7a, i la confian\u00e7a ret\u00e9 talent.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Reflexi\u00f3 final<\/h2>\n\n\n\n<p>La igualtat retributiva no s\u2019aconsegueix amb una taula d\u2019Excel, sin\u00f3 amb una cultura organitzativa que posi en valor el talent, no el g\u00e8nere.<br>El <a href=\"https:\/\/veramc.com\/ca\/registre-retributiu\/\">registre retributiu<\/a> pot ser un tr\u00e0mit o una palanca. Dep\u00e8n de com el mirem.<\/p>\n\n\n\n<p>Les empreses que aprofitin aquesta eina per <strong>mirar-se al mirall<\/strong> i fer canvis reals no nom\u00e9s compliran la llei \u2014sin\u00f3 que
